Resumen
El desarrollo del liderazgo transformacional, la confianza organizacional, el work engagement y el desempeño laboral constituye un factor determinante para las organizaciones que buscan generar ventaja competitiva y sostenibilidad. El estilo de liderazgo adoptado por las organizaciones puede influir positiva o negativamente en el desempeño, mientras que el nivel de involucramiento de los trabajadores dependerá en gran medida de la capacidad de sus líderes para generar confianza y compromiso. La presente investigación tuvo como propósito analizar la relación entre el liderazgo transformacional y el desempeño laboral, considerando el rol mediador de la confianza organizacional y el work engagement en trabajadores millennials del departamento de Lambayeque, durante el año 2022. Se desarrolló bajo un enfoque cuantitativo, de tipo básico, con un diseño no experimental, transversal y correlacional. La muestra estuvo conformada por 384 trabajadores millennials, a quienes se aplicó un cuestionario estructurado de 46 ítems. El análisis de los datos se realizó mediante modelos de ecuaciones estructurales (SEM) con el sofware SmartPLS. Los resultados evidencian que existe una relación significativa entre el liderazgo transformacional y el desempeño laboral, y que esta relación se ve mediada de manera positiva por la confianza organizacional y el work engagement. Estos hallazgos refuerzan la importancia de un liderazgo positivo y participativo para fortalecer la confianza, el compromiso y el desempeño del talento joven en entornos organizacionales, aportando evidencia empírica relevante para la gestión del talento humano en el contexto regional de Lambayeque.
The development of transformational leadership, organizational trust, work engagement, and job performance constitutes a determining factor for organizations seeking to generate competitive advantage and sustainability. The leadership style adopted by organizations can influence performance positively or negatively, while the level of employee involvement largely depends on the ability of their leaders to foster trust and commitment. This research aimed to analyze the relationship between transformational leadership and job performance, considering the mediating role of organizational trust and work engagement among millennial workers in the Lambayeque region during 2022. It was developed under a quantitative, basic approach, with a non-experimental, cross-sectional, and correlational design. The sample consisted of 384 millennial workers, to whom a structured questionnaire of 46 items was applied. Data analysis was carried out using structural equation modeling (SEM) with SmartPLS software. The results show that there is a significant relationship between transformational leadership and job performance, and that this relationship is positively mediated by organizational trust and work engagement. These findings reinforce the importance of positive and participatory leadership to strengthen trust, commitment, and performance among young talent in organizational settings, providing relevant empirical evidence for human talent management in the regional context of Lambayeque.
