Resumen
Objetivo: Analizar la calidad de vida laboral (CVL) de enfermeras en un hospital público pediátrico, integrando objetividades y subjetividades mediante un diseño de métodos mixtos, en el marco conceptual de José María Peiró. Metodología: Se aplicó un diseño mixto convergente paralelo. En la fase cuantitativa, se utilizó el cuestionario CVT-GOHISALO a una muestra de enfermeras, evaluando dimensiones de satisfacción, condiciones ambientales, integración, desarrollo personal y apoyo institucional. En la fase cualitativa, se realizaron entrevistas semiestructuradas para explorar experiencias y significados relacionados con la CVL. El análisis integró estadística descriptiva e inferencial, así como análisis temático de contenido. Resultados: Los hallazgos cuantitativos mostraron predominio de niveles bajos e intermedios de CVL, especialmente en bienestar individual, desarrollo profesional y condiciones ambientales. Se evidenció relación significativa entre la CVL y el compromiso organizacional. Las narrativas cualitativas revelaron sentimientos de desgaste, invisibilidad y precariedad, pero también la centralidad de la vocación y del compañerismo como recursos de resiliencia. La integración de resultados mostró que la CVL se sostiene más en factores subjetivos y en estrategias adaptativas que en políticas organizacionales sólidas. Conclusiones: La calidad de vida laboral de las enfermeras pediátricas es un fenómeno multidimensional que refleja tensiones entre demandas elevadas y recursos insuficientes. Su comprensión exige integrar indicadores objetivos y subjetivos. Se recomienda fortalecer políticas de contratación
estables, reconocimiento institucional, liderazgo participativo y programas de autocuidado, considerando que la CVL constituye un indicador estratégico de gestión hospitalaria y un determinante de la calidad asistencial pediátrica.

In the quantitative phase, the CVT-GOHISALO questionnaire was used to a sample of nurses, evaluating dimensions of satisfaction, environmental conditions, integration, personal development and institutional support. In the qualitative phase, semi-structured interviews were conducted to explore experiences and meanings related to CVL. The analysis integrated descriptive and inferential statistics, as well as thematic content analysis. Results: Quantitative findings showed a predominance of low and intermediate levels of CVL, especially in individual well-being, professional development, and environmental conditions. A significant relationship was evidenced between QOL and organizational commitment. The qualitative narratives revealed feelings of exhaustion, invisibility and precariousness, but also the centrality of vocation and companionship as resources of resilience. The integration of results showed that QOL is based more on subjective factors and adaptive strategies than on sound organizational policies. Conclusions: The quality of working life of pediatric nurses is a multidimensional phenomenon that reflects tensions between high demands and insufficient resources. Understanding it requires integrating objective and subjective indicators. It is recommended to strengthen stable hiring policies, institutional recognition, participatory leadership and self-care programs, considering that the CVL constitutes a strategic indicator of hospital management and a determinant of pediatric care quality.
